Facing the Great Reckoning Head-On

I was recently honored by the Electronic Frontier Foundation. Alongside Oakland Privacy and William Gibson, I received a 2019 Barlow/Pioneer Award. I was asked to give a speech. As I reflected on what got me to this place, I realized I needed to reckon with how I have benefited from men whose actions have helped uphold a patriarchal system that has hurt so many people. I needed to face my past in order to find a way to create space to move forward.

This is the speech I gave in accepting the award. I hope sharing it can help others who are struggling to make sense of current events. And those who want to make the tech industry to do better.

I cannot begin to express how honored I am to receive this award. My awe of the Electronic Frontier Foundation dates back to my teenage years. EFF has always inspired me to think deeply about what values should shape the internet. And so I want to talk about values tonight, and what happens when those values are lost, or violated, as we have seen recently in our industry and institutions.

But before I begin, I would like to ask you to join me in a moment of silence out of respect to all of those who have been raped, trafficked, harassed, and abused. For those of you who have been there, take this moment to breathe. For those who haven’t, take a moment to reflect on how the work that you do has enabled the harm of others, even when you never meant to.

The story of how I got to be standing here is rife with pain and I need to expose part of my story in order to make visible why we need to have a Great Reckoning in the tech industry. This award may be about me, but it’s also not. It should be about all of the women and other minorities who have been excluded from tech by people who thought they were helping.

The first blog post I ever wrote was about my own sexual assault. It was 1997 and my audience was two people. I didn’t even know what I was doing would be called blogging. Years later, when many more people started reading my blog, I erased many of those early blog posts because I didn’t want strangers to have to respond to those vulnerable posts. I obfuscated my history to make others more comfortable.

I was at the MIT Media Lab from 1999–2002. At the incoming student orientation dinner, an older faculty member sat down next to me. He looked at me and asked if love existed. I raised my eyebrow as he talked about how love was a mirage, but that sex and pleasure were real. That was my introduction to Marvin Minsky and to my new institutional home.

My time at the Media Lab was full of contradictions. I have so many positive memories of people and conversations. I can close my eyes and flash back to laughter and late night conversations. But my time there was also excruciating. I couldn’t afford my rent and did some things that still bother me in order to make it all work. I grew numb to the worst parts of the Demo or Die culture. I witnessed so much harassment, so much bullying that it all started to feel normal. Senior leaders told me that “students need to learn their place” and that “we don’t pay you to read, we don’t pay you to think, we pay you to do.” The final straw for me was when I was pressured to work with the Department of Defense to track terrorists in 2002.

After leaving the Lab, I channeled my energy into V-Day, an organization best known for producing “The Vagina Monologues,” but whose daily work is focused on ending violence against women and girls. I found solace in helping build online networks of feminists who were trying to help combat sexual assault and a culture of abuse. To this day, I work on issues like trafficking and combating the distribution of images depicting the commercial sexual abuse of minors on social media.

By 2003, I was in San Francisco, where I started meeting tech luminaries, people I had admired so deeply from afar. One told me that I was “kinda smart for a chick.” Others propositioned me. But some were really kind and supportive. Joi Ito became a dear friend and mentor. He was that guy who made sure I got home OK. He was also that guy who took being called-in seriously, changing his behavior in profound ways when I challenged him to reflect on the cost of his actions. That made me deeply respect him.

I also met John Perry Barlow around the same time. We became good friends and spent lots of time together. Here was another tech luminary who had my back when I needed him to. A few years later, he asked me to forgive a friend of his, a friend whose sexual predation I had witnessed first hand. He told me it was in the past and he wanted everyone to get along. I refused, unable to convey to him just how much his ask hurt me. Our relationship frayed and we only talked a few times in the last few years of his life.

So here we are… I’m receiving this award, named after Barlow less than a week after Joi resigned from an institution that nearly destroyed me after he socialized with and took money from a known pedophile. Let me be clear — this is deeply destabilizing for me. I am here today in-no-small-part because I benefited from the generosity of men who tolerated and, in effect, enabled unethical, immoral, and criminal men. And because of that privilege, I managed to keep moving forward even as the collateral damage of patriarchy stifled the voices of so many others around me. I am angry and sad, horrified and disturbed because I know all too well that this world is not meritocratic. I am also complicit in helping uphold these systems.

What’s happening at the Media Lab right now is emblematic of a broader set of issues plaguing the tech industry and society more generally. Tech prides itself in being better than other sectors. But often it’s not. As an employee of Google in 2004, I watched my male colleagues ogle women coming to the cafeteria in our building from the second floor, making lewd comments. When I first visited TheFacebook in Palo Alto, I was greeted by a hyper-sexualized mural and a knowing look from the admin, one of the only women around. So many small moments seared into my brain, building up to a story of normalized misogyny. Fast forward fifteen years and there are countless stories of executive misconduct and purposeful suppression of the voices of women and sooooo many others whose bodies and experiences exclude them from the powerful elite. These are the toxic logics that have infested the tech industry. And, as an industry obsessed with scale, these are the toxic logics that the tech industry has amplified and normalized. The human costs of these logics continue to grow. Why are we tolerating sexual predators and sexual harassers in our industry? That’s not what inclusion means.

I am here today because I learned how to survive and thrive in a man’s world, to use my tongue wisely, watch my back, and dodge bullets. I am being honored because I figured out how to remove a few bricks in those fortified walls so that others could look in. But this isn’t enough.

I am grateful to EFF for this honor, but there are so many underrepresented and under-acknowledged voices out there trying to be heard who have been silenced. And they need to be here tonight and they need to be at tech’s tables. Around the world, they are asking for those in Silicon Valley to take their moral responsibilities seriously. They are asking everyone in the tech sector to take stock of their own complicity in what is unfolding and actively invite others in.

And so, if my recognition means anything, I need it to be a call to arms. We need to all stand up together and challenge the status quo. The tech industry must start to face The Great Reckoning head-on. My experiences are all-too common for women and other marginalized peoples in tech. And it it also all too common for well-meaning guys to do shitty things that make it worse for those that they believe they’re trying to support.

If change is going to happen, values and ethics need to have a seat in the boardroom. Corporate governance goes beyond protecting the interests of capitalism. Change also means that the ideas and concerns of all people need to be a part of the design phase and the auditing of systems, even if this slows down the process. We need to bring back and reinvigorate the profession of quality assurance so that products are not launched without systematic consideration of the harms that might occur. Call it security or call it safety, but it requires focusing on inclusion. After all, whether we like it or not, the tech industry is now in the business of global governance.

“Move fast and break things” is an abomination if your goal is to create a healthy society. Taking short-cuts may be financially profitable in the short-term, but the cost to society is too great to be justified. In a healthy society, we accommodate differently abled people through accessibility standards, not because it’s financially prudent but because it’s the right thing to do. In a healthy society, we make certain that the vulnerable amongst us are not harassed into silence because that is not the value behind free speech. In a healthy society, we strategically design to increase social cohesion because binaries are machine logic not human logic.

The Great Reckoning is in front of us. How we respond to the calls for justice will shape the future of technology and society. We must hold accountable all who perpetuate, amplify, and enable hate, harm, and cruelty. But accountability without transformation is simply spectacle. We owe it to ourselves and to all of those who have been hurt to focus on the root of the problem. We also owe it to them to actively seek to not build certain technologies because the human cost is too great.

My ask of you is to honor me and my story by stepping back and reckoning with your own contributions to the current state of affairs. No one in tech — not you, not me — is an innocent bystander. We have all enabled this current state of affairs in one way or another. Thus, it is our responsibility to take action. How can you personally amplify underrepresented voices? How can you intentionally take time to listen to those who have been injured and understand their perspective? How can you personally stand up to injustice so that structural inequities aren’t further calcified? The goal shouldn’t be to avoid being evil; it should be to actively do good. But it’s not enough to say that we’re going to do good; we need to collectively define — and hold each other to — shared values and standards.

People can change. Institutions can change. But doing so requires all who harmed — and all who benefited from harm — to come forward, admit their mistakes, and actively take steps to change the power dynamics. It requires everyone to hold each other accountable, but also to aim for reconciliation not simply retribution. So as we leave here tonight, let’s stop designing the technologies envisioned in dystopian novels. We need to heed the warnings of artists, not race head-on into their nightmares. Let’s focus on hearing the voices and experiences of those who have been harmed because of the technologies that made this industry so powerful. And let’s collaborate with and design alongside those communities to fix these wrongs, to build just and empowering technologies rather than those that reify the status quo.

Many of us are aghast to learn that a pedophile had this much influence in tech, science, and academia, but so many more people face the personal and professional harm of exclusion, the emotional burden of never-ending subtle misogyny, the exhaustion from dodging daggers, and the nagging feeling that you’re going crazy as you try to get through each day. Let’s change the norms. Please help me.

Is the Oculus Rift sexist? (plus response to criticism)

Last week, I wrote a provocative opinion piece for Quartz called “Is the Oculus Rift sexist?” I’m reposting it on my blog for posterity, but also because I want to address some of the critiques that I received. First, the piece itself:

Is the Oculus Rift sexist?

In the fall of 1997, my university built a CAVE (Cave Automatic Virtual Environment) to help scientists, artists, and archeologists embrace 3D immersion to advance the state of those fields. Ecstatic at seeing a real-life instantiation of the Metaverse, the virtual world imagined in Neal Stephenson’s Snow Crash, I donned a set of goggles and jumped inside. And then I promptly vomited.

I never managed to overcome my nausea. I couldn’t last more than a minute in that CAVE and I still can’t watch an IMAX movie. Looking around me, I started to notice something. By and large, my male friends and colleagues had no problem with these systems. My female peers, on the other hand, turned green.

What made this peculiar was that we were all computer graphics programmers. We could all render a 3D scene with ease. But when asked to do basic tasks like jump from Point A to Point B in a Nintendo 64 game, I watched my female friends fall short. What could explain this?

At the time any notion that there might be biological differences underpinning computing systems was deemed heretical. Discussions of gender and computing centered around services like Purple Moon, a software company trying to entice girls into gaming and computing. And yet, what I was seeing gnawed at me.

That’s when a friend of mine stumbled over a footnote in an esoteric army report about simulator sickness in virtual environments. Sure enough, military researchers had noticed that women seemed to get sick at higher rates in simulators than men. While they seemed to be able to eventually adjust to the simulator, they would then get sick again when switching back into reality.

Being an activist and a troublemaker, I walked straight into the office of the head CAVE researcher and declared the CAVE sexist. He turned to me and said: “Prove it.”

The gender mystery

Over the next few years, I embarked on one of the strangest cross-disciplinary projects I’ve ever worked on. I ended up in a gender clinic in Utrecht, in the Netherlands, interviewing both male-to-female and female-to-male transsexuals as they began hormone therapy. Many reported experiencing strange visual side effects. Like adolescents going through puberty, they’d reach for doors—only to miss the door knob. But unlike adolescents, the length of their arms wasn’t changing—only their hormonal composition.

Scholars in the gender clinic were doing fascinating research on tasks like spatial rotation skills. They found that people taking androgens (a steroid hormone similar to testosterone) improved at tasks that required them to rotate Tetris-like shapes in their mind to determine if one shape was simply a rotation of another shape. Meanwhile, male-to-female transsexuals saw a decline in performance during their hormone replacement therapy.

Along the way, I also learned that there are more sex hormones on the retina than in anywhere else in the body except for the gonads. Studies on macular degeneration showed that hormone levels mattered for the retina. But why? And why would people undergoing hormonal transitions struggle with basic depth-based tasks?

Two kinds of depth perception

Back in the US, I started running visual psychology experiments. I created artificial situations where different basic depth cues—the kinds of information we pick up that tell us how far away an object is—could be put into conflict. As the work proceeded, I narrowed in on two key depth cues – “motion parallax” and “shape-from-shading.”

Motion parallax has to do with the apparent size of an object. If you put a soda can in front of you and then move it closer, it will get bigger in your visual field. Your brain assumes that the can didn’t suddenly grow and concludes that it’s just got closer to you.

Shape-from-shading is a bit trickier. If you stare at a point on an object in front of you and then move your head around, you’ll notice that the shading of that point changes ever so slightly depending on the lighting around you. The funny thing is that your eyes actually flicker constantly, recalculating the tiny differences in shading, and your brain uses that information to judge how far away the object is.

In the real world, both these cues work together to give you a sense of depth. But in virtual reality systems, they’re not treated equally.

The virtual-reality shortcut

When you enter a 3D immersive environment, the computer tries to calculate where your eyes are at in order to show you how the scene should look from that position. Binocular systems calculate slightly different images for your right and left eyes. And really good systems, like good glasses, will assess not just where your eye is, but where your retina is, and make the computation more precise.

It’s super easy—if you determine the focal point and do your linear matrix transformations accurately, which for a computer is a piece of cake—to render motion parallax properly. Shape-from-shading is a different beast. Although techniques for shading 3D models have greatly improved over the last two decades—a computer can now render an object as if it were lit by a complex collection of light sources of all shapes and colors—what they they can’t do is simulate how that tiny, constant flickering of your eyes affects the shading you perceive. As a result, 3D graphics does a terrible job of truly emulating shape-from-shading.

Tricks of the light

In my experiment, I tried to trick people’s brains. I created scenarios in which motion parallax suggested an object was at one distance, and shape-from-shading suggested it was further away or closer. The idea was to see which of these conflicting depth cues the brain would prioritize. (The brain prioritizes between conflicting cues all the time; for example, if you hold out your finger and stare at it through one eye and then the other, it will appear to be in different positions, but if you look at it through both eyes, it will be on the side of your “dominant” eye.)

What I found was startling (pdf). Although there was variability across the board, biological men were significantly more likely to prioritize motion parallax. Biological women relied more heavily on shape-from-shading. In other words, men are more likely to use the cues that 3D virtual reality systems relied on.

This, if broadly true, would explain why I, being a woman, vomited in the CAVE: My brain simply wasn’t picking up on signals the system was trying to send me about where objects were, and this made me disoriented.

My guess is that this has to do with the level of hormones in my system. If that’s true, someone undergoing hormone replacement therapy, like the people in the Utrecht gender clinic, would start to prioritize a different cue as their therapy progressed. 1
We need more research

However, I never did go back to the clinic to find out. The problem with this type of research is that you’re never really sure of your findings until they can be reproduced. A lot more work is needed to understand what I saw in those experiments. It’s quite possible that I wasn’t accounting for other variables that could explain the differences I was seeing. And there are certainly limitations to doing vision experiments with college-aged students in a field whose foundational studies are based almost exclusively on doing studies solely with college-age males. But what I saw among my friends, what I heard from transsexual individuals, and what I observed in my simple experiment led me to believe that we need to know more about this.

I’m excited to see Facebook invest in Oculus, the maker of the Rift headset. No one is better poised to implement Stephenson’s vision. But if we’re going to see serious investments in building the Metaverse, there are questions to be asked. I’d posit that the problems of nausea and simulator sickness that many people report when using VR headsets go deeper than pixel persistence and latency rates.

What I want to know, and what I hope someone will help me discover, is whether or not biology plays a fundamental role in shaping people’s experience with immersive virtual reality. In other words, are systems like Oculus fundamentally (if inadvertently) sexist in their design?

Response to Criticism

1. “Things aren’t sexist!”

Not surprisingly, most people who responded negatively to my piece were up in arms about the title. Some people directed that at Quartz which was somewhat unfair. Although they originally altered the title, they reverted to my title within a few hours. My title was intentionally, “Is the Oculus Rift sexist?” This is both a genuine question and a provocation. I’m not naive enough to not think that people would react strongly to the question, just as my advisor did when I declared VR sexist almost two decades ago. But I want people to take that question seriously precisely because more research needs to be done.

Sexism is prejudice or discrimination on the basis of sex (typically against women). For sexism to exist, there does not need to be an actor intending to discriminate. People, systems, and organizations can operate in sexist manners without realizing it. This is the basis of implicit or hidden biases. Addressing sexism starts by recognizing bias within systems and discrimination as a product of systems in society.

What was interesting about what I found and what I want people to investigate further is that the discrimination that I identified is not intentional by scientists or engineers or simply the product of cultural values. It is a byproduct of a research and innovation cycle that has significant consequences as society deploys the resultant products. The discriminatory potential of deployment will be magnified if people don’t actively seek to address it, which is precisely why I drudged up this ancient work in this moment in time.

I don’t think that the creators of Oculus Rift have any intentions to discriminate against women (let alone the wide range of people who currently get nauseous in their system which is actually quite broad), but I think that if they don’t pay attention to the depth cue prioritization issues that I’m highlighting or if they fail to actively seek technological redress, they’re going to have a problem. More importantly, many of us are going to have a problem. All too often, systems get shipped with discriminatory byproducts and people throw their hands in the air and say, “oops, we didn’t intend that.”

I think that we have a responsibility to identify and call attention to discrimination in all of its forms. Perhaps I should’ve titled the piece “Is Oculus Rift unintentionally discriminating on the basis of sex?” but, frankly, that’s nothing more than an attempt to ask the question I asked in a more politically correct manner. And the irony of this is that the people who most frequently complained to me about my titling are those who loathe political correctness in other situations.

I think it’s important to grapple with the ways in which sexism is not always intentional but at the vary basis of our organizations and infrastructure, as well as our cultural practices.

2. The language of gender

I ruffled a few queer feathers by using the terms “transsexual” and “biological male.” I completely understand why contemporary transgender activists (especially in the American context) would react strongly to that language, but I also think it’s important to remember that I’m referring to a study from 1997 in a Dutch gender clinic. The term “cisgender” didn’t even exist. And at that time, in that setting, the women and men that I met adamantly deplored the “transgender” label. They wanted to make it crystal clear that they were transsexual, not transgender. To them, the latter signaled a choice.

I made a choice in this essay to use the language of my informants. When referring to men and women who had not undergone any hormonal treatment (whether they be cisgender or not), I added the label of “biological.” This was the language of my transsexually-identified informants (who, admittedly, often shortened it to “bio boys” and “bio girls”). I chose this route because the informants for my experiment identified as female and male without any awareness of the contested dynamics of these identifiers.

Finally, for those who are not enmeshed in the linguistic contestations over gender and sex, I want to clarify that I am purposefully using the language of “sex” and not “gender” because what’s at stake has to do with the biological dynamics surrounding sex, not the social construction of gender.

Get angry, but reflect and engage

Critique me, challenge me, tell me that I’m a bad human for even asking these questions. That’s fine. I want people to be provoked, to question their assumptions, and to reflect on the unintentional instantiation of discrimination. More than anything, I want those with the capacity to take what I started forward. There’s no doubt that my pilot studies are the beginning, not the end of this research. If folks really want to build the Metaverse, make sure that it’s not going to unintentionally discriminate on the basis of sex because no one thought to ask if the damn thing was sexist.

omg girls’ bodies are fascinating: embracing the gendered side of quantified self

Ever since I broke my neck as a teenager, I’ve had a love-hate relationship with my body. Truth be told, I’d much rather be a cyborg or a brain on a stick. I prize my brain, but the rest just tends to get in my way, break down, or reach annoying limits that irritate the hell out of me. I know, I know.. this is a terrible way to think about it – and doesn’t actually make any sense given that the brain isn’t separable from the rest of me – but this is my sci-fi fantasy. So shhh.

Two years ago, when my body went to hell and I spent months in a whirlwind of migraines, vertigo, fatigue, and all-around misery that doctors couldn’t diagnose, I turned to tools and techniques coming out of the quantified self movement in an effort to get some form of insight. I got obsessive about tracking every substance that went into my body, experimenting with what types of food had what affects on my health. I tracked the symptoms I was experiencing, my menstrual cycle, and my weight. I used a Fitbit to keep tabs on every step I took and to monitor my sleep. (I also did a genetics map through 23andme, but purely for curiosity.) I started seeing patterns in my health and found the patterns really helpful as I experimented with non-invasive, non-chemical solutions to my various body woes.

As I explored different services and tools out there, I found myself resisting two classes of quantified practices: 1) anything that got framed around “dieting” and calories; and 2) anything that got described as being about fertility. In short, I wanted nothing to do with the practices that were gendered feminine. Y’see, one of the manifestations of my feminist-y anger with our body image-obsessive culture is to want nothing to do with calories or dieting or other activities that position the female body in an objectifiable state. I used to rebel against these norms by shaving my head and drinking 2 liters of Mountain Dew a day, but both of those practices mysteriously lost their charm in my 20s. Odd, right? ::groan:: Meanwhile, fertility just seemed alien to me. Completely unfairly, I associated fertility tracking with aging women desperate to get pregnant and I didn’t want to frame myself as such.

When I moved to NYC, I did a physical with a new doctor and described what I was tracking and the mysterious illness that had plagued me. She asked me why I was using tools designed for fertility tracking to track menstruation, moods, acne, and other symptoms but not ovulation, hormone surges, and cervical fluids. Not wanting to explain that I had a cognitive block against being what I had constructed in my mind as “that girl,” I let her explain how female body cycles are more nuanced than period/not-period and that I’d probably get a lot more insight out of seeing the whole cycle, irrespective of my interest in getting pregnant. She told me to go buy a special thermometer and read up on fertility tracking and see what I found.

In yet another effort to not address my neuroses, I decided to self-delude and position this activity as a science experiment. I read through countless pages dedicated to fertility, describing charting with basal body temperature to see the ebb and flow of estrogen, progesterone, and luteinizing hormone. Truth be told, I liked having something else to monitor because so many of my quantified self practiced had gotten so routinized as to be boring. And I didn’t even realize that my temperature might change over time unless I was sick. But the bigger surprise was how right she was. Once I started identifying ovulation and hormone surges, I started seeing how other symptoms lined up. Even my zits seemed to realize there were complex hormones cycling through my body. They were paying attention, even if I was ignoring what they were telling me.

I still want to be a cyborg. I’d still much rather not have to deal with my period, food as fuel, or the crazy chemicals that seem to dictate so many things. But, given that I’m stuck with this body, I really wish that I had started tracking the chemical and hormonal cycles two years ago when my body was all out-of-whack. Heck, I wish I had started monitoring these patterns a decade ago. I get why monitoring hormones is associated with fertility – and I suspect that most people who ever monitor such things will be looking to conceive – but I wish that the practice weren’t so laden with the cultural associations that prevented me from looking in the first place. And I wish that the quantified self movement would recognize hormone tracking and not see it – and fertility writ large – as an othered category.

I’ve learned more about how my body works by diving into its strange cycles than I ever learned in the first 35 years of my life. I can’t help but think how much better it would’ve been to dive into my patterns in high school instead of trying to make sense of weird drawing of the reproductive system. There’s something so enticing about trying to make sense of personal data. So, ladies, if you’re curious about your body, try measuring your temperature and looking for patterns in your hormones. It’ll be hard to read up on all of this totally divorced from the fertility conversation, but so many other patterns in our bodies are connected to these patterns. And seriously, it’s totally fascinating.

Facebook privacy settings: Who cares?

Eszter Hargittai and I just published a new article in First Monday entitled: “Facebook privacy settings: Who cares?”

Abstract: With over 500 million users, the decisions that Facebook makes about its privacy settings have the potential to influence many people. While its changes in this domain have often prompted privacy advocates and news media to critique the company, Facebook has continued to attract more users to its service. This raises a question about whether or not Facebook’s changes in privacy approaches matter and, if so, to whom. This paper examines the attitudes and practices of a cohort of 18– and 19–year–olds surveyed in 2009 and again in 2010 about Facebook’s privacy settings. Our results challenge widespread assumptions that youth do not care about and are not engaged with navigating privacy. We find that, while not universal, modifications to privacy settings have increased during a year in which Facebook’s approach to privacy was hotly contested. We also find that both frequency and type of Facebook use as well as Internet skill are correlated with making modifications to privacy settings. In contrast, we observe few gender differences in how young adults approach their Facebook privacy settings, which is notable given that gender differences exist in so many other domains online. We discuss the possible reasons for our findings and their implications.

whose voice do you hear? gender issues and success

Growing up, I loved to debate. With anyone. My debating tone used to drive my mother batty because she thought I was yelling at her. Exasperated, I would often bark back that I was simply debating. Over the years, I realized that my debating tone is one of such confidence that people believe me to be stating facts, not opinions. My mother interpreted it as yelling; my classmates interpreted it as arrogance. I also began to realize that it was the same tone as that of my male peers. I never apologized for my opinions, never deflated them with “I may be wrong but I think…” I asserted. Confidently. And loudly.

Why am I telling you this? Clay Shirky’s “A Rant About Women” has provoked all sorts of conversations in the blogosphere and on Twitter. And Tom Coates rightfully pointed out that one interpretation of Shirky is the problematic encouragement of self-promotion and lies. While a lot has been said on this topic, I feel the need to speak up and say more. Because, as I said, I’m loud.

I’m terrible about self-promotion. I get all squeamish about the whole thing. I’m dreadful at throwing my name into the ring when there is an open call for something that I want. The idea of nominating myself for an award makes me want to vomit. And I’m TERRIBLE about taking compliments; I blush and run away. But there’s one thing that I’m damn good at that has gotten me pretty darn far in this lifetime: speaking confidently. I can walk into a room and be a ball full of butterflies and speak assertively. I sound like I know what I’m talking about even when the voice in my head is having a panic attack. And the weird thing is that, because I’m a woman, people read my assertiveness either as arrogance or expertise, even when I’m just stating my opinion. Why? Because women don’t do that. Women don’t talk like that.

There’s nothing that upsets me more than deception. As a teenager, I had my world spun apart by lies. So you’re not going to find me engaged in trickery. But what I’ve found is that people interpret my assertiveness as dishonesty and this still baffles me. It’s as though, because I’m a woman, if I don’t apologize for every thought I have and I’m proven wrong, I must’ve been lying because I convinced someone of an untruth. Confidence, when misinterpreted, can be interpreted all sorts of problematic ways.

Amidst the questions of women’s assertiveness, we must also call into questions our interpretations of the messages they put forward. Cuz many women are immediately labeled “bitch” the moment they speak with the kind of assertiveness that would be considered average for men. And that double standard also sucks. If I’m honest with myself, I’ve definitely gone out of my way to look young and cute and fuzzy and lovable in order to avoid that label. And to smile even when I don’t feel like smiling. Because, in many environments, if I look as serious as I feel, my message does not get across. Of course, this can also be a costly signal because plenty of other folks have dismissed me for being young. I’ve found that it’s a sin to be young in academia while it’s a sin to be a serious woman in the tech industry. Needless to say, my identity development is mighty confused.

As Tom rightfully pointed out, there are many layers on top of this. It’s easy to move into a binary of Men vs. Women, but race, ethnicity, nationality, accent, sexuality, religion, class, and any form of cultural background you can imagine play into this at every level. Just look at the biases you have when you’re interviewing someone of a different background… the expectations you have. And imagine what they’re experiencing trying to give the right impression when they know they’re being interpreted along a standard that they cannot possibly live up to. If you need to think about this issue a bit more and don’t want to read scholarly materials, there’s Gladwell. I have the privilege of being white, a native American English speaker, being able to speak geek and academic and street speak depending on context, being able-bodied, and relatively attractive in a heteronormative way without being too attractive. But I can imagine plenty of configurations and impressions that would automatically be rejected. We can’t forget about those folks.

While I strongly support any and all efforts to get women to speak with confidence about what they do and who they are, assimilation won’t get us to be where we should be. Far too many academic women tried this, a practice that I always thought of as out-manning the men. It was a survival mechanism for them but dear god it’s terrifying. We don’t want that in other industries too. What we want is diversity.

Diversity is one of those sticky terms that people seem to boil down to creating a Benetton ad. Diversity isn’t about some magical collection of five differently colored skin tones. It’s about bringing different perspectives and backgrounds to the table and creating an environment that values what can be gained from different voices who’ve taken different paths. Skin color (or gender performance) is often interpreted as a reasonable substitute for this and, for many reasons, it has been historically. But bringing in a woman whose attitude and approach is just as masculine as the men isn’t going to help your team break outside of its current mindset. They key is to bring people who think differently than you. Of course, that’s darn tricky. Because you need need similarity AND diversity to be successful. But this is a rant for another post.

In thinking about creating parity, we all need to look around and account for our biases. Whose voices are you listening to because they’re the loudest or the most like yours? Are you going out of your way to seek out people who approach the world differently than you? Everyone needs to make an effort to make visible what has become invisible.

At the same time, I do think that we also all have a responsibility to make an effort to get our voices heard by people who are different than us. This is especially true for women and other marginalized populations. Sure, it’s a burden to have to speak back to power over and over and over and over again. But that’s also a valuable skill. Making a conscious decision to break expectations tingles at the soul, but the doors that are opened can be awe-some.

I would love to see more women stand up and say “me!” and I vow to continue to help younger women assert themselves. But let this not push the onus entirely to women. We need men as allies, men who both encourage women to speak up and who consciously choose to spotlight women who are talented. But, more importantly, we need men (and anyone with privilege) to consciously and conscientiously account for their own privilege and biases and to actively work to highlight and embrace diverse voices of all kinds. Your interpretation of others is just as (if not more) important in creating change as their efforts to impress you. The privileged cannot expect the disenfranchised to assimilate, as tempting as that may be. And even if that were possible, it wouldn’t give us the society we want anyhow.
